Abstract

Although psychological safety is considered an important factor in employee learning, participation, and effectiveness in contemporary organizations, little is known about how employees actually experience psychological safety in their everyday work and how it relates to their confidence, voice, and performance. The qualitative exploratory research design and interpretivist philosophy were used to examine these experiences. A total of 15 employees were selected using the purposive sampling method from the banking, information technology, telecommunication, education, and healthcare sectors in Islamabad and Rawalpindi, Pakistan, and were interviewed using semi-structured interviews. Braun and Clarke's reflexive thematic analysis was used to analyze the data, using NVivo 14 software. Five interrelated themes emerged from the analysis: Freedom Without Fear, Safety as a Source of Confidence, Finding One's Voice, From Safety to Performance, and Leaders as Architects of Safety. The results showed that psychological safety was primarily experienced as the response of the organization to failure, and that feeling safe led to greater self-efficacy and proactivity. The most common shared outcome was voice, with all participants reporting speaking up in safe climates and silence in unsafe climates. Participants also associated psychological safety with higher engagement, experimentation, and creativity. Leaders were perceived as the primary contributors to safety by being approachable, recognized, and fair. The themes together imply a process of leadership creating psychological safety, psychological safety creating confidence, confidence creating voice, voice creating performance, and performance creating trust. The research provides practical tips for managers and HR professionals who want to replace fear with openness in the workplace.
